The Job Share Proposal

Propose splitting one demanding role between two people. Employers rarely think of it; some say yes.

In short

A job share puts two people into one demanding role, each part-time. Employers almost never advertise them but a meaningful minority accept when the proposal arrives fully formed — and it opens senior roles to people who cannot work full time.

The situation

A senior role is advertised full time. It is demanding, broad, and the kind of position that rules out anyone with caring responsibilities, a health condition or another commitment.

Two experienced people, each unable to do it alone, propose doing it together. Three days each, one overlapping day, a written plan for how handover and accountability work.

The employer had not considered it and would never have advertised it.

They get two experienced people for one salary, better coverage than one person provides, and no single point of failure. A proportion of employers, presented with that, say yes.

Why this works

Job shares are rare not because they fail but because nobody proposes them.

Employers do not advertise them for practical reasons: it complicates recruitment, they would have to find two compatible people themselves, and the default assumption is that one role means one person. None of that is a judgement about whether the arrangement works.

When the proposal arrives pre-formed, most of those obstacles disappear. Two people who already know each other, have agreed a split and have thought through the mechanics remove the entire problem that stopped the employer considering it.

The commercial case is genuinely good. Two experienced people bring wider combined skills than one, provide continuity through leave and illness, and eliminate the single point of failure that senior roles otherwise create. Some employers find they get more than one person's output.

For candidates it opens doors that would otherwise be closed. Parents, carers, people managing health conditions, people phasing towards retirement and those with other commitments are frequently excluded from senior roles entirely by the full-time assumption.

The proposal has to be unusually thorough. You are asking an employer to do something unfamiliar, so every obvious objection needs answering before it is raised.

How to run it

  1. 1

Find a genuinely compatible partner first

Complementary skills, comparable seniority, and someone you can actually work with closely. The partnership is the foundation.

  2. 2

Agree the split in detail before proposing

Days, overlap, how decisions get made, who owns what. Arriving with this settled removes the employer's main concern.

  3. 3

    Solve the handover problem explicitly

How you share context, what gets documented, how you avoid dropping things between you. This is the objection you will always face.

  4. 4

    Make accountability unambiguous

Managers worry about responsibility falling between two people. State clearly who is accountable for what, and to whom.

  5. 5

    Present the commercial case

Broader combined experience, coverage during absence, no single point of failure. Frame it as a better arrangement, not a concession.

  6. 6

    Offer a trial period

Proposing a six-month review removes the sense of an irreversible decision and makes agreement much easier.

What to say

Copy, then make it yours
Dear Ms Hartmann, We are writing jointly about the Head of Operations role advertised last week. We would like to propose doing it as a job share, and we have attached a two-page plan of how it would work. Briefly: Anna would work Monday to Wednesday, I would work Wednesday to Friday, with Wednesday as a full overlap day. Anna's background is supply chain and mine is process and systems, which between us covers the role's remit more completely than either of us would alone. We have worked together before at Verity and have set out in the attachment how handover, decision-making and accountability would operate, including who owns which workstreams. We would be glad to propose a six-month review point if that makes it easier to consider. Yours sincerely, Anna Bergström and Priya Raman

When it does not work

  • Most employers still say no. This is a minority-acceptance strategy. Expect rejection more often than not and run other approaches alongside.
  • Partner compatibility is everything. A poorly matched partnership fails visibly and damages both reputations.
  • Genuine coordination overhead. Handover takes real time and effort. Underestimating it makes the arrangement worse than it should be.
  • Complex pay and benefits. Pro-rata salary, pension and holiday arrangements can be fiddly and need agreeing explicitly.
  • Perception risk. In some organisations job sharers are unfairly seen as less committed, which can affect progression.
The takeaway

Employers do not reject job shares. They never consider them — which means the proposal has to arrive already built.

Questions

How do I find a job share partner?

Former colleagues are the most common starting point, since you already know how you work together and can vouch for each other's competence. Beyond that, professional networks and associations for parents, carers and flexible workers frequently connect people looking for exactly this arrangement. What matters is complementary rather than identical skills, comparable seniority so neither is effectively managing the other, and genuine compatibility, because the partnership is the foundation everything else rests on.

What is the objection employers always raise?

Handover and accountability. Managers worry that context will be lost between two people and that responsibility will fall into the gap, with neither person owning a problem. That concern is legitimate and must be answered explicitly in the proposal: how you share context, what gets documented, which workstreams each of you owns outright, and who is accountable for what. Addressing it before it is raised is most of what makes a proposal succeed.

How often do employers actually agree?

A minority of the time, and it is worth expecting rejection more often than acceptance. This is not a high-conversion strategy; it is one that opens roles which would otherwise be entirely closed to you. Running it alongside other approaches rather than relying on it is sensible. The acceptance rate improves substantially when the proposal is thorough, the partnership is already established and a trial period is offered.

Does a job share harm career progression?

It can in organisations that unfairly equate hours with commitment, which is a real risk worth assessing before joining. Some employers handle job shares well and promote sharers normally; others treat part-time workers as less serious regardless of output. Asking during the process how the organisation has handled flexible arrangements previously, and whether anyone working part-time has been promoted, gives you a reasonable indication of which kind you are dealing with.
